Abstract

Organizational justice (OJ) is said to be associated with work commitment, job motivation, work performance and employee attitudes towards work. OJ seems to influence many factors in organizational behavior. Therefore it is crucial to study concrete issues that employees perceive as unfair in organizations. The aim of this research is to identify the type of managerial challenges employees experience with regards to OJ in UAE (United Arab Emirates) organizations. Objectives of the research are (1) to explore four integrative frames (attitudes towards personnel, personnel policy procedures, decision making practices and quality of management) that focus on challenges of management in UAE organizations; (2) compare national and expat employee perceptions towards organizational justice; and (3) study how integrative frames show impact on employee job performance, job satisfaction and organizational outcomes. This research selected 392 employees working in UAE organizations to examine the concept of organizational justice in management with quantitative methods. A survey questionnaire consisting demographic information and four integrative frames with statement was prepared and distributed to national and expat employees in various organizations in UAE for indicating their level of opinion (using a 5 point Likert scale). The collected data is analyzed using independent t-sample test that helped the research to compare the perceptions of organizational justice between nationals and expats and analyze how these perceptions show impact on their job performance, job satisfaction and organizational outcomes. Independent t-test conducted on null hypothesis indicates that the four integrative frames show impact on employee perceptions towards OJ. Further there is a significant variation in the perceptions of nationals and expats on OJ. The results of the study also indicate there is a significant impact of OJ on employee perceptions based on the four integrative frames and these perceptions are in turn effecting employee job performance, job satisfaction and organizational outcomes. It is recommended that UAE management and/organizations need fill the gap between stated OJ policies which needs to be practically implemented. Thus this paper gives useful information on the challenges in management in UAE organizations.
